The $5.19 Million Elephant in the Room.

Last Friday, I attended the Phoenix Business Journal "Healthiest Employers" event at the Heard Museum where 60 employers in Arizona were recognized for having healthy workplace CULTURES. The data from the 2026 NSI National Health Care Retention & RN (Registered Nurse) Staffing Report is out, and it confirms what many in the C-suite already feel: the financial cost of talent turnover has reached a critical tipping point. Drawing from 527 hospitals across 40 states—representing nearly a million healthcare workers—the report highlights a fiscal reality that can no longer be managed through traditional HR tactics alone.

As some of us in the trenches know, RNs are the single most critical layer of connective tissue across the industrial healthcare complex. There is not a single healthcare line of business that RNs do not personally intersect with or impact on a daily basis. That makes them the heartbeat of healthcare in pretty much EVERY healthcare setting, PERIOD.

The Financial Reality.

$60,090: The average cost of turnover for just one staff RN.
$5.19 Million: The average annual loss per hospital due to RN turnover.
$295,000: The bottom-line impact of every single 1% change in your turnover rate.

The Crisis in Behavioral Health.

While the national average is concerning, Behavioral Health continues to lead all specialties in turnover at 22.5%. As a CEO or COO, you know that the 1.2% uptick in RN turnover this past year—which inflated hospital losses by roughly $360,000—isn’t just a staffing gap. It’s a culture crisis.

In my 20+ years in behavioral health, I’ve found that you cannot "recruit" your way out of a $5 million annual leak. You must retain your way out by transforming the environment elite talent refuses to leave.
This is the core mission of my upcoming book, Compassion in Action; Transforming Workplace CULTURE & Elite Talent Retention in Behavioral Healthcare. Inside, I break down the proprietary frameworks I use to help organizations move the needle on these exact NSI metrics, including:

The 7-Step Compassion in Action Framework
The Paver Pyramid
The Three Categories of People at Work
The Nurture Your Leaders Program.

If your organization is currently navigating the 22.5% turnover in behavioral health, it’s time to stop treating the symptoms and start addressing the foundational culture.

Is your executive team prioritizing culture as a financial strategy for 2026? Let’s connect and discuss the path to elite talent retention.
